본 연구는 온라인 기업 정보 플랫폼의 리뷰 데이터를 텍스트마이닝 기법을 통해 분석하여 구성원들의 직무만족 및 불만족 결정요인을 탐색하는 것을 목적으로 한다. 특히, 본 연구는 선행연구자들의 견해를 바탕으로 직무만족 및 불만족 결정요인 간 차이가 존재하는지, 나아가 산업 간 직무만족 및 불만족 결정요인에 차이가 존재하는지보다 면밀히 살펴보고자 하였다. 이를 위해 본 연구에서는 국내 온라인 기업 정보 플랫폼에서 제조. 서비스, IT산업에 종사하는 재직자들의 기업 장점과 단점 리뷰 데이터 271,170건을 수집하고 이를 LDA 토픽모델링 기법을 통해 분석하였다. 분석 결과, 먼저 제조업에서는 6개의 직무만족 결정요인(수평적 조직문화 및 구조, 높은 급여수준, 일과 삶의 균형, 낮은 업무강도, 높은 성장기회, 복리후생)과 6개의 직무불만족 결정요인(수직적 조직문화 및 구조, 높은 업무강도 및 비합리적 인사관리 체계, 비효율적인 업무 프로세스, 일과 삶의 불균형, 낮은 급여수준, 근무여건 및 환경)이 도출되었다. 다음으로 서비스업에서는 6개의 직무만족 결정요인(대인관계, 높은 급여수준, 높은 성장기회, 일과 삶의 균형, 수평적 조직문화와 낮은 업무강도, 복리후생)과 6개의 직무불만족 결정요인(비합리적 인사관리 체계, 높은 업무강도, 일과 삶의 불균형, 낮은 급여수준과 수직적 조직문화, 근무여건 및 환경, 대인관계)이 도출되었다. 마지막으로 IT산업에서는 6개의 직무만족 결정요인(일과 삶의 균형, 낮은 업무강도, 복리후생, 성장기회, 수평적 조직문화 및 구조, 높은 급여수준)과 6개의 직무불만족 결정요인(조직정치, 낮은 급여수준, 낮은 성장기회, 일과 삶의 불균형, 비합리적 인사관리 체계, 수직적 조직문화 및 구조)이 도출되었다. 또한, 직무만족 및 불만족 결정요인 간, 산업 간 비교를 통해 공통점과 차이점을 제시하였으며, 이를 바탕으로 조직행동 및 인적자원관리 분야에 유용한 이론적・실무적 시사점을 제시하였다.
The purpose of this study was to explore the determinants of employees' job satisfaction and dissatisfaction by analyzing review data from online corporate information platforms through text mining techniques. In particular, this study focused on whether there are differences between the determinants of job satisfaction and dissatisfaction and whether there are differences in the determinants of job satisfaction and dissatisfaction between industries according to the characteristics of each industry. To accomplish these goals of research, I collected data that 271,170 reviews of company advantages and disadvantages from employees working in the manufacturing, service, and IT industries and analyzed them using the LDA topic modeling technique. As a result of the analysis, six determinants of job satisfaction (horizontal organizational culture and structure, high salary level, work-life balance, low work intensity, high growth opportunities, and benefits) and six determinants of job dissatisfaction (vertical organizational culture and structure, high work intensity and irrational human resource management system, inefficient work process, work-life imbalance, low salary level, and working conditions and environment) were identified in the manufacturing industry. Next, six determinants of job satisfaction (interpersonal relationships, high salary level, high growth opportunities, work-life balance, horizontal organizational culture and low work intensity, and benefits) and six determinants of job dissatisfaction (irrational human resource management system, high work intensity, work-life imbalance, low salary level and vertical organizational culture, working conditions and environment, and interpersonal relationships) were identified in the service industry. Finally, six determinants of job satisfaction (work-life balance, low work intensity, benefits, high growth opportunities, horizontal organizational culture and structure, and high salary level) and six determinants of job dissatisfaction (organizational politics, low salary level, low growth opportunities, work-life imbalance, irrational human resource management system, and vertical organizational culture and structure) were identified in the IT industry. Furthermore, this study compared the identified determinants of job satisfaction and job dissatisfaction to identify similarities and differences between the determinants and across industries. Based on these results, current study suggested useful theoretical and practical implications for the fields of organizational behavior and human resource management.
