본 연구는 디지털 전환이라는 커다란 변화에 직면한 금융산업에서 조직 변화에 직접적으로 포섭되는 구성원만이아니라 직접 포섭되지 않는 경향이 있는 구성원들을 포함하여, 이들의 인식과 행동 의향에 대한 연구를 목적으로한다. 조직 변화의 성공에는 구성원들의 변화 지원 행동이 결정적으로 중요하다는 기존의 조직변화에 관련 연구들을기초로 조직변화에 대한 개인 수준에서의 변화의 필요성(개인적 IT 학습 필요성)이 디지털 전환을 둘러싼위기감(디지털 전환의 영향)과 조직변화지원 행동 의향(IT 기술교육 참여 의향) 사이의 관계를 매개한다는 가설이설정되었다. 금융산업의 5,622명에 대한 설문조사 결과를 통한 분석 결과, 부분 매개효과가 검증되었으며, IT 기술교육 참여 의향에 대한 구체적 조건을 제시한 부가 분석을 통해서는 개인이나 직무의 특성이 IT 기술교육참가 의향에 미치는 영향이 교육의 구체적 조건에 따라 다를 수 있다는 결과가 도출되었다. 이 연구는 한 산업에서1회의 설문조사를 사용했다는 한계가 존재하지만, 현재 조직에서 변화에 적극적으로 포섭하지 않는 경향이 있는구성원들도 변화에의 적극 참여가 가능하고 효과적일 수 있다는 점을 이론적 시사점으로, 디지털 전환이라는 구체적상황과 IT 기술 학습이라는 구체적 변화 내용에 초점을 맞추고 다양한 개인・직무 특성 요인의 영향을 같이규명함으로써 조직 변화를 꾀하는 조직이 어떻게 구체적으로 성공적으로 구성원들의 지원 행동을 끌어낼 수 있는가하는 점을 실무적 시사점으로 제시한다.
This study aims to investigate the perceptions of change and their intention for change-suppportive behaviors among employees who tend to be not included in organizations’ change efforts, against a big wave of the transition to Digital Finance. The previous studies in the organizational change field emphasize the critical importance of employees’ change-supportive behaviors for a successful organizational change.
This study hypothesizes a mediating effect of needs for change on an individual level(measured as personal needs for IT skill learning) in the relationship between sense of urgency(measured as impacts of digital transition on working conditions) and an intention for change-supportive behaviors(measured as intention to participate in IT skill education), even when employees who tend to be not included in organizations’ change efforts, are considered. Using a survey of 5,622 employees in the finance industry, this study result confirms a partial mediation effect. Additional analyses show that specific conditions of IT skill education lead to different effects of individual/job related characteristics on intention for change-supportive behaviors.
This study has some limitations such as using a cross-sectional survey in one industry. However, it still gives a theoretical implication which extends change agents to employees who tend to be ignored for a ditigal transformation, and practical implications of a specific consideration of organizational change contexts and of a need to consider job-related and personal characteristices of employees for a successful change.
