본 연구는 리더-구성원 교환 관계와 심리적 안녕감 간의 비선형적 관계를 살펴보고, 이들의 관계를 조절하는개인적 요인(조절 초점) 및 조직 환경적 요인(자율성지지 환경)의 조절 효과를 규명하고자 하였다. 리더-구성원교환 관계는 심리적 안녕감과 비선형적 관계를 가질 것이라고 예상하였고, 개인의 조절 초점 유형과 조직의 자율성지지환경 수준에 따라 리더-구성원 교환 관계와 심리적 안녕감의 비선형적 관계가 달라질 것이라고 가정하였다.
가설을 검증하기 위해 두 개의 연구를 수행하였다. 국내 직장인 209명을 대상으로 연구 1을 수행한 결과, 리더-구성원 교환 관계와 심리적 안녕감(직무관련 정서적 안녕감)의 비선형적 관계는 유의하지 않은 것으로 나타났다.
조절 초점은 리더-구성원 교환 관계와 심리적 안녕감의 비선형 관계를 조절하는 것으로 밝혀졌다. 구체적으로, 예방 초점일 때 리더-구성원 교환 관계가 높아질수록 심리적 안녕감이 감소하다가 리더-구성원 교환 관계가 중간수준 이상이 되면 이 경향성이 점차 완화되는 것으로 나타났다. 국내 직장인 292명을 대상으로 양 시점 자료를수집하여 단기 종단 설문 연구(연구 2)를 수행한 결과, 리더-구성원 교환 관계와 심리적 안녕감(삶 만족)의 비선형적관계는 유의하지 않은 것으로 나타났다. 자율성지지 환경은 리더-구성원 교환 관계와 심리적 안녕감의 비선형관계를 조절하는 것으로 확인되었다. 구체적으로, 자율성지지 환경 수준이 높을 때 보다 낮을 때 리더-구성원교환 관계와 심리적 안녕감의 역 U자형 비선형 관계가 더 강해지는 것으로 나타났다.
본 연구는 리더-구성원 교환 관계와 구성원의 심리적 안녕감 간 비선형적 관계를 탐색함으로써 리더-구성원교환 관계가 가지는 양면적 효과에 대한 통합적인 이해를 증진하는데 기여하였다. 또한, 리더-구성원 교환 관계로인해 발생할 수 있는 부정적 효과를 강화 또는 완화하는 개인 특성 및 조직 환경 요인을 규명함으로써 조직 관리에유효한 행동 지침을 제공한다는 점에서 실무적 함의를 가진다.
This study investigated the nonlinear relationship between leader-member exchange relationship (LMX) and psychological well-being as well as the moderating effects of personal factor (regulatory focus) and organizational environment factor (autonomy-supportive environment). In this study, it was hypothesized that LMX would have a curvilinear relationship with psychological well-being, and such a relationship would vary across the type of regulatory focus and the level of autonomy-supportive environment.
To test the hypotheses, two studies were conducted. In Study 1, using a sample of 209 Korean employees, the nonlinear relationship between LMX and psychological well-being (job-related affective well-being) was nonsignificant. Regulatory focus was found to moderate the nonlinear relationship between LMX and psychological well-being. Specifically, for employees with a prevention focus, psychological well-being decreased as LMX increased; this trend was attenuated when the level of LMX was moderate to high. In Study 2, a two-wave study was conducted among 292 Korean employees over a 2-month time period. The results showed that the nonlinear relationship between LMX and psychological well-being (life satisfaction) was nonsignificant. Autonomy-supportive environment was found to moderate the nonlinear relationship between LMX and psychological well-being. Specifically, the inverted U-shaped relationship was stronger when the level of autonomy-supportive environment was low than high.
Therefore, this study contributed to enhancing a comprehensive understanding of the bright and dark side effects of LMX on employees’ psychological well-being by exploring the nonlinear relationship between LMX and psychological well-being. In addition, it has practical implications in that it provides effective behavioral guidelines for organizational management by identifying the personal characteristic and organizational environmental factor that strengthen and mitigate the negative effects of LMX on employees’ outcomes.
