본 연구는 최근 기업 내 구성원의 중심이 되고 있는 밀레니얼 세대들의 부정적 리더에 대한 인식이 얼마나 심각한지를 확인하는데 목적이 있다. 그리고 상사의 비인격적 행동이 이들 세대의 직무열의에 미치는 영향을 조사함으로써 상사의 적대적인 행동의 결과가 종업원의 직무와 조직의 성과에 미치는 부정적인 영향력을 재조명하는데 의의를 두었다. 또한 상사의 비인격적 행동과 직무열의 간 관계에서 인적자원관행의 하위요인인 종업원 참여와 성과기반 보상이 조절하는지 규명하였다. 특히 기성세대와는 다른 특징을 나타내고 있는 밀레니얼 세대들이 인식하는 조직의 내·외재적 동기요인에 따른 결과에는 어떤 차이가 있을지에 착안하였다.
연구수행을 위해 전국의 다양한 업종에 종사하는 밀레니얼 세대들을 대상으로 설문조사를 실시하였으며, 이들 세대 기준을 1981년부터 1996년까지로 제한하였다. 설문 수거 후 응답이 불성실하거나 신뢰성이 의심되는 설문지를 제외한 최종 298부를 실증분석에 활용하였으며, 분석결과는 다음과 같이 나타났다. 먼저, 상사의 비인격적 행동은 밀레니얼 세대 종업원의 직무열의에 부정적인 영향을 미치는 것으로 나타남으로써 기존 연구들과 동일한 결과를 나타냈다. 그리고 조직에서 성과기반 보상이 공정하게 이루어지고 있음을 밀레니얼 세대들이 높게 인식할수록 상사의 비인격적 행동으로 인한 직무열의는 덜 감소하는 것으로 확인되었다. 하지만 상사의 비인격적 행동과 직무열의 간 관계에서 종업원 참여의 조절효과는 유의하지 않는 것으로 드러났다. 연구결과를 통해 아직도 근절되지 않고 있는 리더의 갑질과 파괴적 및 적대적인 행동의 심각성을 다시 한 번 재조명함으로써 개인뿐만 아니라 조직차원에서 적극적이고 구체적인 대책이 강구되어야 함을 확인하였다. 또한 조직의 성과향상을 위해 밀레니얼 세대들의 열의가 어느 때 보다도 필요한 현 시점에서 리더의 부정적인 행동을 미연에 방지하고, 이들 세대의 동기부여를 위한 인적자원관리 관행의 활성화가 필수적으로 이루어져야 할 것이다.The purpose of this study is to confirm how serious Millennials, who have recently become the center of members in the company, feel about negative leaders. In addition, this study aimed to shed light on the negative impact of the abusive supervision on employees' job and organizational performance, by investigating the effect of the abusive supervision on the job engagement of these generations. In addition, it was investigated whether employee participation and performance-based compensation, which are sub-factors of human resource practice, control the relationship between the abusive supervision and job engagement. In particular, we focused on the difference in the results according to the intrinsic and extrinsic motivators of the organization recognized by millennials who show different characteristics from the older generation.
To conduct the study, a survey was conducted on Millennials working in various industries across the country, and the age standards for these generations were limited from 1981 to 1996. After collecting the questionnaire, the final 298 copies were used for empirical analysis, excluding questionnaires with insincere responses or doubts of reliability, and the analysis results were as follows. First, the abusive supervision was found to have a negative effect on the job engagement of Millenial employees, indicating the same results as previous studies. In addition, it was confirmed that the higher the Millennial generation recognizes that performance-based compensation is being done fairly in the organization, the less job engagement due to the abusive supervision decreases. However, it was found that the moderating effect of employee participation was not significant in the relationship between the abusive supervision and job engagement.
Through the results of the study, it was confirmed that active and specific measures should be taken not only at the individual but also at the organizational level by re-examining the seriousness of leader's power abuse and destructive and hostile behavior that has not yet been eradicated. In addition, at a time when Millennials need more enthusiasm than ever to improve the performance of the organization, it is essential to prevent negative behavior of leaders and activate human resource management practices to motivate these generations.
